Associate salary ranges went up significantly in February 2025. Reports from FDS and DSO hiring managers show:

General dentistry associates: $165K-190K (up from $155K-180K)

Specialists (Endo, Perio): $220K-280K (up from $210K-265K)

Cosmetic/Implant specialists: $200K-250K (up from $190K-235K)

Plus benefits. Plus signing bonuses. Plus relocation assistance.

Here's the brutal part: Your independent practice probably doesn't have an HR budget to compete. You can't offer benefits at scale. You can't offer relocation packages. You can't move that quickly on hiring.

But you can do this: Offer production bonuses tied to quality metrics, not just volume. Most DSOs pay base salary only. You can offer base plus uncapped commission on cosmetic and implant cases, where margins are higher. You can offer associate ownership tracks.

One associate at 60 percent of your cosmetic production, paid $160K base plus 10 percent commission on cases above 15 cases per month, costs you less than a DSO buyout and gives you a partner.
